Interest is not the same as momentum.
A partner and a firm can both be genuinely interested and still allow a process to drift. At senior level, momentum usually depends on whether the commercial case becomes clearer with each interaction. When the process produces more uncertainty than conviction, even strong initial interest can flatten.
The unresolved questions are usually predictable.
Conflicts, economics, credit, team treatment, client transition, title, governance and internal sponsorship are rarely surprising topics. Problems arise when they are treated as late-stage details. A partner may interpret delayed clarity as a lack of conviction. A firm may interpret hesitation as weak portability or uncertain intent. Both sides then become more cautious at the same time.
Internal sponsorship matters.
A compelling candidate profile is not enough. The receiving firm needs someone internally who understands why the hire matters, can articulate the strategic case and can keep the process moving across stakeholders. Without that sponsorship, even a strong opportunity can become a sequence of interviews rather than a deliberate lateral process.
Sequence the difficult issues.
The objective is not to force every commercial point into the first conversation. It is to identify which issues could kill the process and surface them before too much time is invested. Conflicts should be understood early. Practice fit should be clear. Expectations around team and economics should become progressively more concrete. Each stage should reduce uncertainty.
Momentum is a product of clarity.
The strongest senior processes create a sense that both sides are learning something useful and moving toward a decision. That does not require artificial urgency. It requires a clear reason for the next conversation, the right people in the room and enough commercial transparency for the opportunity to become more credible over time.
